新生代高级海员组织承诺及个体变量调节效应

    The Organizational Commitment of New Generation of Ship Officers and Moderating Effect of Individual Variables

    • 摘要: 将中国新生代高级海员作为研究对象,通过问卷调查收集相关数据,采用分层回归分析,对其组织承诺相关因素进行探索并检验个体变量的调节效应。分析结果显示:新生代高级海员的组织承诺水平较低;工作满意感、安全认知和工作参与对其组织承诺有显著正向影响,其中工作满意感影响力最强;个人背景相关变量,除船上收入外,比如独生子女、家庭收入、就业身份和家庭所在地等以及社会环境变量对组织承诺均没有显著的直接影响;成就动机和工作伦理等个体特征对工作参与和组织承诺关系均有明显的正向调节效应。

       

      Abstract: A questionnaire survey for new generation of ship officers is conducted and hierarchical regression analysis is performed to find the factors affecting their organizational commitment and exam moderating effects of individual variables. The analysis reveals that their level of organizational commitment is relatively low. It is found that job satisfaction, safety cognition, and job involvement are three positive factors to the organizational commitment, of which job satisfaction is the most influential factor. As for individual variables, achievement motivation and work ethic have positive moderating effects on the relationship of the organizational commitment and job involvement, other factors, such as employment status, income of family, location of family or being only child, have insignificant direct effects.
